Abstract
This study aims to analyze the impact of an unhealthy work environment and managerial decision-making on production efficiency and its subsequent effect on employee retention in manufacturing companies, particularly in the footwear industry. An unhealthy work environment often leads to decreased motivation, work stress, and reduced productivity, while ineffective managerial decisions can further hinder efficiency and weaken employee loyalty. This research employs a quantitative approach using a census method involving 30 respondents, all of whom are employees of a manufacturing company. Data were collected through a Likert-scale questionnaire and analyzed using a structural equation model (SEM) to examine both direct and indirect relationships among variables. The results show that an unhealthy work environment has a positive and significant effect on production efficiency, while production efficiency significantly affects employee retention. In contrast, managerial decision-making does not show a significant influence on either production efficiency or employee retention. The R-Square values of 0.480 for production efficiency and 0.246 for employee retention indicate a moderate explanatory capability of the model. Furthermore, production efficiency plays an almost significant mediating role between the work environment and employee retention. These findings emphasize that a healthy work environment is essential for maintaining efficiency and employee loyalty, whereas leadership effectiveness must be strengthened to create a more substantial impact on organizational performance and the sustainability of human resources.
